Abstract This paper is an analysis of a case study originally conducted by the Harvard Business School in August of 2005 and is based on the challenges of introducing a new technology into a market place that for decades been based on ââ¬Å"gut feelings and intuitionâ⬠. The new technology was initially designed to assist consumers in music stores find music that met a certain criteria. Later this was changed because of a sharp decline in music sales. The new revision of the technology was designed to assist music producers, record companies, and artists in the selection of music that could be successful. Faced with a very small marketing budget the challenge of the marketing team was to decide what marketing plan would give the best results. I. Background Company History The company introducing the new technology was Polyphonic HMI. Polyphonic was a subdivision of Grupo AIA whose core competency was the use of artificial intelligence coupled with natural sciences to provide complex business solutions for their customers. They were a small company of approximately 50 people but had a wide portfolio of business interests that included energy, finance and ebusiness. In 2002 AIA decided to venture into the world of entertainment and introduce their tools into the industry. They did this by forming a new company called Polyphonic HMI. Polyphonicââ¬â¢s team consisted of a relatively small number of staff members and scientists but had access to the AIAââ¬â¢s data and scientist staff and was given an annual operating budget of around $500,000. The product being introduced was based on the science of analyzing music by its mathematical characteristics. The new technology named Music Recommendation System and used a database compiled of millions of songs to isolate features like melody, tempo, pitch, rhythm, and cord progression. [1] Initially the company decided to target the consumer market segment in which to introduce the technology. The concept was centered on a customer going into a big box music store not knowing which music to select or what genre they may like. By entering some basic information the new technology could assist them in the selection of particular songs that met their particular set of criteria. Thus enhancing the consumerââ¬â¢s experience by getting them the music they wanted to hear and increasing sales for the retailers. By the time the product was ready to release there had been a sharp decline in music sales in the big box stores. (Figure 1) It was believed that this was due to several factors: first, increasing pressure from online competition and the ability to download music through the internet. Second, the belief of the consumers that online music should be free. [2] Third, was the consumers move from vinyl, cassettes and CDââ¬â¢s to a more portable digital format. [2] The New Product Faced with this Polyphonic and AIA revisited the design intent of the technology and created a new program called Hit Song Science (HSS). The way HSS worked was it looked at the same information as the previous version but instead of looking for music with certain criteria entered by an individual consumer it looked at the similarities of songs that had made the ââ¬Å"Top 40â⬠hit list and the melody characteristics of each. What the Polyphonicââ¬â¢s team found was that there were clusters each hit fell into and Polyphonicââ¬â¢s scientists felt that their system could accurately predict which songs would be hits and which ones would not, based on the analysis of HSS. After continued analysis and refinements in the program Polyphonicââ¬â¢s found that they could predict whether or not a song would be a hit with an 80% success rate. The calculations were made based on the weighted score found by HSS. If the songs weighted score was 7. 0 or greater there was a good probability that the song would be a hit. According to CEO Mike McCready there were still limitations to HSS [3] but if those limitations were taken into account the information provided could be useful in the selection of a hit song. At the time the Polyphonicââ¬â¢s was ready go to market with HSS they had invested approximately $600,000 dollars on the development of Hit Song Science and found that they were running very low on capital investments. Because of this the management team had approximately $150,000 for marketing the product. II. Analysis In this section the case study will be broken down into segments that have been perceived as important and worth a closer review. 1) The first important piece of the case study deals with Grupo AIA. Grupo AIA had established itself as having a core competency of utilizing artificial intelligence (AI) and the natural sciences to solve complex business problems. [1] AIA saw potential use for a new technology in the music industry so they formed Polyphonic HMI. When they formed Polyphonic AIA brought in staff that were familiar with the music industry and the technology the initial program was designed for would assist consumers entering a music store in the selection of music that met certain criteria leading to greater customer satisfaction and higher sales. Looking at the available information [2] Polyphonic should have seen that the market trend for sales from big box stores over previous decade had been in a sharp decline (Figure 1) and considered targeting a different market segment from the beginning. Polyphonicââ¬â¢s either didnââ¬â¢t see the trend or thought that it wouldnââ¬â¢t affect the release of the new technology. Because of the late discovery the product release had to be delayed, new applications for the technology searched out, and costly modifications made. By the time the new application was ready for release it had cost AIA and Polyphonic $600,000 and reduced the marketing budget to almost nothing. 2) The next part of the case study I find interesting is the amount of time dedicated to explaining all of the aspects of the record industry and the amount of money spent on producing a single song. What I didnââ¬â¢t see was an analysis of which level of adopter would most likely be interested in purchasing the new technology. Had they looked at this they may have seen that they may have wanted to focus the marketing campaign on the Innovators and Early Adopters and not a certain group segment such as artists or producers. 3) The next point I found with the case study was by the time HSS was ready for deployment Polyphonic only had a budget of $150,000 to try to reach a target market. Having a usable product Polyphonic should have looked at other possible business applications for the technology and possible continued to market the initial version. This could have given them a wider customer base and increased sales. However the problem with introducing a new technology into the market is they cannot accurately be analyzed. [4] They may not have initially known where other opportunities were available but without making the information open to the public they would never know. 4) Another important piece I found with the case study is that when it came to the marketing plan, there was very little information on which type of strategies the marketing team actually used. Although it did list several good questions it left the actual choices unanswered. Some of these questions would be what was the initial beach head for the product? Why wasnââ¬â¢t the whole product marketed? Were the vertical and horizontal market segments considered? The entire marketing agenda was very vague. 5) Synthesis For over a decade the music industry had been seeing a decline in record sales [2] but even with this decline in 2003 the market for music was valued at over $32 billion throughout the world. The largest of these markets was in the US with approximately 39% of the sales [1]. Figure 21st Century Music Retail Transformation and Global Music Sales Revenue [2] With declining sales and the cost of producing an album ranging from a few thousand dollars for an unknown artist to several million dollars for a well-known artist, coupled with only a 1 in 10 chance of success music producers and artist and repertoire (AR) executives had the daunting task of selecting songs that had the potential of bringing in revenue to the company. At this point the music industry had used focus groups and surveys as research methods but these could run up to $10,000 dollars per song and were not very accurate. For the most part the industry had been making critical decisions based simply on Gut feelings and intuition. [3] Polyphonicââ¬â¢s major decision was to choose which segment they would first introduce HSS. The choices being the producers, the AR executives, the artists, or any group that perceivable could profit from the technology the most. Prior to the release of HSS Polyphonicââ¬â¢s had conducted extensive research and found no comparable produces on the market. Faced with a very meager budget of $150,000 the marketing team was faced with two difficult questions. 1) What was the best target market? 2) What was a suitable marketing plan? According to one source when a company is planning the marketing strategy for a new technology there are several important questions that need to be answered: [5] 1) Who will benefit from this technology? 2) Who are the competitors and how will they respond? 3) What is the likely Demand for the product? 4) What is the risk of failure and is the company willing to take that risk? The Polyphonic marketing team did ask several of these questions. They looked at which market would be the most likely to accept the technology, which held the largest opportunity, and which could generate the highest sales. What they may not have considered the type of technology adopter they should focus on and if they should seek out that type of adopter with their marketing strategy. In the process of developing their marketing strategy for HSS Polyphonic purchased 3 registryââ¬â¢s that gave them the names and information on 1,600 producers, AR executives and 10,000 artists. From that list the marketing team had to decide where they needed to begin. Initially the marketing team selected several producers to ask if they were interested in free trial of HSS, which were met with some positive responses. The case study doesnââ¬â¢t go into how it was decided which Producers and executives were selected to receive the trial. There were some negative responses to HSS. Most of them related to the fact that music is personal, emotional and requires a connection that couldnââ¬â¢t be replicated by using numbers and formulas. According to Mike McCready [3] the technology was accepted by a few labels and the company eventually built up a small consulting business but nothing that was ever going to produce the financial results the company had hoped for. It was said by one author ââ¬Å"In the race to accept new technology the music industry finishes just ahead of the Amish. ââ¬Å" Since the initial introduction HSS has gone through many changes and is currently in revision 7. 0 and is available to the general public for use at www. mis20. com. Case on TQM Essay ABSTRACT: Using case study methodology, the authors asked quality managers about their companyââ¬â¢s experience with ISO 9000:1994 and total quality management (TQM) implementation. The results show that initially the standard could help some companies reorganize their procedures and define responsibilities and duties. However, managersââ¬â¢ perspectives on its possible effect on company performance are not positive. Only product quality improves after implementation. On the contrary, TQM has improved many aspects of performance, the most influential aspects being those ââ¬Å"softâ⬠dimensions of leadership and human resource management. These aspects were not included in ISO 9000:1994. After analyzing ISO 9000 as a first step toward the TQM implementation, as much of the literature advises, the authorsââ¬â¢ findings suggest that managers consider it to be a disturbing element when implemented jointly with TQM. Their study points out that, in practice, there are two parallel quality systems in a company. To get better results, it is important to adapt ISO requirements to facilitate TQM implementation; otherwise, the only advantage of the registration is the ââ¬Å"permissionâ⬠to selling the market. INTRODUCTION: Over the last decade, ISO 9000 certification has been the subject of many articles. The phenomenon of its quick development led to a belief that it was a great advantage for a company to attain registration. In keeping with this, many researchers tried to identify the impact of ISO 9000 certification on companiesââ¬â¢ results and management. An important group of researchers has not found any strong positive relationship between certification and results. However, there is another group of articles that points out an influence of registration on product quality. Apart from any influence derived from implementation, some authors advocated that certification could be a good first step toward a total quality management (TQM) system, raising awareness of quality among workers and a good climate in which to implement it. Regarding this point, implementation of the standard was advised with the aim of implementing TQM in order to obtain maximum benefits from the registration (Brecka, 1994; Meegan and Taylor 1997; Huarng, Horng, and Chen 1999; Hughes, Williams, and Ryall 2000; Sun 2000; Gotzamani and Tsiotras 2002). The question is: Do companies really implement ISO certification with this aim? Is the accepted wisdom that ISO certification could ââ¬Å"helpâ⬠companies attain a TQM system true? Which aspects of ISO do that? The purpose of this research is to empirically evaluate the real contribution of ISO 9000 toward TQM implementation. METHODOLOGY: Case study methodology is best when the objective is to build theory in preliminary phases of a research study or to add new perspectives to previous research (Yin 1994). Part of this research can be considered as preliminary, because there is still little evidence on how the ISO 9000 and TQM act jointly in management. The objective of the case study is not the statistical generalization, but the analytical one. This methodology tries to generalize from case to theory; it does not attempt to extrapolate facts from sample to population. Relating to the number of cases, the lower number will allow the researcher to obtain more information (Voss, Tsikriktsis, and Frohlich 2002). However, a multiple case study increases reliability and external validity. â⬠¢ Predict similar results (literal replication) â⬠¢ Get different results due to predictable reasons The authors chose a multiple case study instead of a single one to increase external validity and reliability. Fourteen companies among the biggest manufacturing companies in Spain were selected for the study. The cases were selected with the condition of being certified at least by the ISO 9000:1994. Three of them were applying TQM and two were recently certified by the new version of ISO 9000:2000. The case study protocol included two questionnaires in order to apply triangulation. One of them was used in the interview with the quality manager. The other questionnaire was to be completed by other managers not associated with the quality area. The authors took into consideration other documents supplied by the company and direct observation through plant visits. Table 1 shows the companies participating in the study and their characteristics. Later in this article, the authors assign a number for each company in order to safeguard confidentiality of responses. The criteria used to select companies were mainly: â⬠¢ Homogeneity of external factors: The authors focused on manufacturing companies since ISO 9000 was initially designed for industrial companies. RESULTS: Effects of TQM on Company Performance: First the authors classified companies according to the degree of implementation of a total quality system. They identified three companies with high levels and experience in TQM the remaining companies had a low degree of TQM implementation. This classification was based on information about TQM dimensions such as customer orientation, work teams for continual improvement, consciousness about quality, quality planning, and so on. Managers of the three TQM companies were asked about the perceived performance improvements as a result of TQM implementation. The three managers agreed that TQM implementation had benefited the company in many ways. Then the authors asked them to position the improvements in a set of performance measurements, explaining why the TQM system had improved every measure. Measurements were obtained from a literature review that relates quality management and performance. The richness of the case study is that the manager is able to explain at the moment of completing the questionnaire the ââ¬Å"whyâ⬠of each rate and to add evidence to the question. Table 2 shows the results along with some notes from managers. The last column shows the value of the influence on each measure based on the majority of responses (1-2=low, 3=medium, 4-5=high). In the cases where companiesââ¬â¢ responses are very different (one of each) there is not enough evidence to affirm that TQM influences that point. According to these managersââ¬â¢ perceptions, TQM influences product quality, customer service, fast response, competitiveness, customer satisfaction, employee satisfaction and motivation, rate of defects, and stock price. Regarding the customersââ¬â¢ claims, it is important to note that two managers indicated that this point had not improved because customers today are more demanding than before. A similar explanation is valid for warranty costs. One company also pointed out that these costs often come from a wrong use of the product and not from its quality. Exports and innovations were not tested because of the particular characteristics of the companies interviewed Financial measures were difficult to mark. Managers agreed that they would need more information to position themselves, although they perceived that the market in general values the fact that the company has implemented a TQM system and consequently, the stock price rises. After completing the questionnaire, managers were asked to indicate the elements of TQM that are ââ¬Å"more responsibleâ⬠for company improvements. Following are their responses â⬠¢ Company 1: ââ¬Å"The most important aspect is that everybody in the company, including the cleaning service, the doorman, and the accountant, is conscious and worried about quality. Before, the only people interested in quality were the quality department staff.â⬠â⬠¢ Company 4: ââ¬Å"Personnel motivation and participation. If you get this, then the complete system works.â⬠â⬠¢ Company 12: ââ¬Å"First, the general belief of the importance of quality. Second, the decision to be real leaders. Managers and staff move together towards the same aim.â⠬ Effects of ISO 9000 on Company Performance: Quality managers were also asked about the influence that ISO 9000:1994 registration has had on the same aspects of company results that were considered for TQM. They were asked to give a score from 1 to 5 (1=no influence, 5=very strong influence). The global influence that ISO 9000:1994 has had over each variable, evaluated according to the majority of responses, is presented in the final column of Table 3. As can be seen, the only aspect that clearly improved from the date of certification was product quality. One manager said this was because they had to create procedures and reduce variability in the production process because of ISO implementation. All of them agreed that the product was the same as before certification. The only difference was that after ISO implementation it was more controlled. The defect rate had consequently decreased as well. The effect on both customer satisfaction and competitiveness was medium. It is worth explaining that when the quality manager considered that certification could improved these variables, he always explained that ââ¬Å"customer satisfactionâ⬠was derived from the accomplishment of a previous requirement from him: to attain certification. Some other managers pointed out that this satisfaction could be due to improvement in claims management. When ISO 9000 was first created, being a certified company was a competitive advantage. Today this advantage has disappeared and it has become a requirement to compete in the market. The effect on customer service was also medium. In this sense, ISO 9000 certification has been useful to organize the claims management system. Each claim must be registered and evaluated. There must exist a procedure to solve claims. Regarding the employees, the ISO 9000 system improved their productivity and their interest in quality problems. Improvement in productivity is again explained by better procedures and work instructions. However, many managers have confessed that employee satisfaction worsened because of the bureaucracy of the system. The documentation needed to sustain the system increased their workload. The remaining variables are not considered to have any impact on results. Note that the financial measures were not influenced by the implementation of the standard. When managers were asked about the main advantages and disadvantages of certification, they agreed that certification is helpful to organize the production system through procedures and work instructions. The paperwork generated was identified as the most negative consequence. After asking if certification was profitable, the majority answered that ââ¬Å"it had to be,â⬠pointing out that nowadays it is a basic requirement. ââ¬Å"If we did not have it, we couldnââ¬â¢t sell,â⬠they affirmed. ISO 9000 and TQM: If data on the companies that had implemented TQM are analyzed, it can be seen that certification had less impact on nearly all results. The first company shows higher marks in some variables. This company was the only one that started the quality journey by implementing ISO 9000 first and then TQM. It would explain the fact that the ISO standard could help managers organize the production process when quality management was at an initial stage. In fact, the manager of this company stated that formalization was useful for learning and for having criteria for future comparisons. The other two managers of companies applying TQM did not find any impact, although they suggested that the certification could help in some cases when companies had problems regarding process management. Finally, as an interesting note, one of the managers was worried about the new version of the standard, ISO 9000:2000. As explained before, managers try to establish minimal requirements in the quality manual to avoid what they believe as disturbances in their normal work. In his opinion, the new version represents a higher level of a quality system, is more demanding, and tries to incorporate some points more in line with the TQM system. It would mean that the auditor should have access to new fields in his or her company, and they would have to allow him or her to interrupt many aspects of the process. It could mean that the company worked less well than before. CONCLUSION: The authors asked quality managers of 14 companies about their experience with both ISO 9000:1994 implementation and TQM. Only three of the 14 companies had implemented TQM. Those companies have had improvements in performance as a result. These were mainly in product quality, customer and employee satisfaction, and competitiveness. When asked about the most important dimensions of TQM for getting these better results, managers agreed on leadership and employee participation. Regarding ISO 9000, the results show that the only clear improvement is in product quality. Managers agree that certification was useful in the initial stages of quality system implementation, mainly because they improved their production process through the development of work procedures, creating an atmosphere in which quality played an important role and defining responsibilities and duties. Initially, ISO 9000 certification was a competitive tool because it was still a novelty. However, today, certification is no longer a competitive advantage, but a prerequisite to play in the market. The authors have detected that companies that are applying TQM have fewer improvements in performance when ISO 9000 was implemented than the others. One of them presents slightly higher values, and, by coincidence, it is the only one that was ISO 9000 registered before implementing TQM. This could give the impression that the standard could be a good first step toward TQM implementation n. However, a more in-depth interview with managers changed the authorsââ¬â¢ point of view. The managers point out that the ISO standard can be an obstacle when implemented jointly with a TQM system, interfering in the normal operation of the business and allowing the auditor to ââ¬Å"inspectâ⬠too many aspects of the quality system and slowing it down. The solution to this problem provided by some of the Spanish managers interviewed was to completely separate implementation of a TQM system from the ISO 9000 system. Within other business culture contexts, the solution could well be different. Those companies that decided to apply the ISO regulation more strictly introduced all those aspects related to GCT in the manual. Then, the auditor will have a more important role and his or her understanding of what TQM is will be more important in these cases. Therefore, the effect of ISO 9001:2000 on company results will also depend on two factors: 1) the managersââ¬â¢ fulfilment of norms, and 2) the auditorsââ¬â¢ understanding of TQM. Differences among countries due to different management cultures will then be a cause of differences in ISO 9001 effects and an interesting topic of analysis. The new version of the standard is closer to a TQM system. In particular, it tries to improve human resource management, customer focus, and leadership. According to managers, and supported by the conclusions of previous authors, the ââ¬Å"softâ⬠variables of TQM are responsible for the improvement in results derived from TQM implementation. It is an opportunity for companies to achieve better performance by applying the new version adequately. This new standard could also be a good first step toward a TQM system. Further research in this sense would be interesting to help managers attain more benefits from certification.

My Dream of Becoming a Veterinarian As far back as Dawn can remember she has always dreamed of becoming a veterinarian. It all started when Dawnââ¬â¢s parents gave her, Samson, Doberman pinscher puppy as her first pet. They grew up to become best friends. At age 12, her best friend had developed a tumor on his chest. It devastated Dawn that she could do nothing for her friend. She had no way of helping him. This was just one of the signs that everything she had felt in her heart was meant to be. For her, to become a veterinarian, so she could help animals. While in high school, she volunteered in vetââ¬â¢s office so she could be closer to animals. After high school, she had planned on going to college to follow her dream. However, life had other plans for her, she discovered she was pregnant. Following her dreams had to go on the back burner for now. Dawn tried to find a job that would support her & her son. All she could find was minimum wage jobs with crazy hours. Therefore, she went to a local college & signed up for classes, she was going to major in Accounting. She was good at math in high school; she thought that Accounting would be a great job. It was not her dream job but in the end, Accounting would pay the bills. At the end of her first year of college, she discovered she was again pregnant with her second son. After the birth of her second son, she was involved in an abusive relationship with the father of her son. Dawn took time off from school to get her life in order if not for her for her children. After getting her life in order, she graduated from college with an Associates Degree in Accounting. After getting her degree, she worked several jobs such as an Accounts Payable Clerk, an Administrative Assistant, an Offic... ...ght thing. Soon, she started believing herself. She decided she was going to attend the same schools she had planned to attend back in high school, Morehead State University & Auburn University. Dawn started to doubt herself again. How could she make in a school with people ten years younger than her? What would they think of her going back to school at her age especially for what she wanted to do? How will she ever make it? However, Dawn being the determined person she is wasnââ¬â¢t going to let anything stop her this time. It was now or never plus she wasnââ¬â¢t going back to school for them she was going for her & her family. She has to keep her mind heading in the right direction. No matter what Dawn feels, she will always be a little bit scared. But you just cannot live by being scared; life will happen the way it is supposed to happen you just have to enjoy the ride.

The function of the alimentary canal is to provide nourishment. The teeth, tongue, gallbladder, salivary glands, liver and pancreas are considered to be accessory digestive organs.These organs produce saliva (salivary glands), bile (gallbladder and liver) and digestive enzymes which contribute to the breakdown process of food. Mechanical digestion begins with the process of taking food into the mouth or ingestion and chewing it until it can be moved through the alimentary canal during the propulsion process. This process includes swallowing and in a series of muscle contractions and relaxation it is then moved from one organ to another.Swallowing is performed in the pharynx while peristalsis occurs in the esophagus, stomach, small and large intestine. Breakdown of the food in the stomach, also called churning and in the small intestine are also part of the mechanical digestion process. When food leaves the stomach the process of chemical digestion begins. This is when carbohydrates, proteins, and lipids are broken down into simple sugars, amino acids, fatty acids and glycerol, otherwise known as chemical building blocks.Enzymes are chiefly responsible for carrying out chemical digestion and are secreted in the central cavity of the alimentary canal. Digestive enzymes include salivary and pancreatic amylase, present in the mouth and small intestine, maltase and lactase which are also present in the small intestine and are involved with carbohydrate digestion. Pepsin which is present in the stomach and chymotrypsin present in the small intestine both involved with protein digestion. Aminopeptid ase breaks down amino acids during protein digestion.Finally pancreatic lipase is involved with fat digestion. Summary of Two Experiments An experiment performed in the Department of Food Sciences and Nutritional Health at Kyoto Prefectual University involved polylysine which had been used as a food additive in Japan for many years. The researchers were interested in how polylysine inhibited pancreatic lipase. They performed the experiment on rats and then measured the effect of the polylysine after the rats were fed a meal.These measurements were taken after the rats had been administered fat emulsion with the polylysine and fat emulsion without polylysine. The results suggested that polylysine had the ability to inihibit pancreatic lipase in the small intestine and suppressed dietary fat absorption. A second experiment involved alpha-amylase inhibition from the white kidney bean and its effect on weight loss and blood glucose levels. Clinical studies in which subjects were given t he white bean product and their after meal glucose levels were studied.A group of subjects with diabetes were also given the white bean product and there was found to be a decrease in their after meal glucose levels. There were more clinical studies in which subjects were given varying doses of the white bean product along with amino acids with varying levels of dietary intake. The conclusion was that alpha-amylase inhibitor does have an effect on the absorption rate of carbohydrates and be a factor in weight management as well as type 2 diabetes mellitus control. Here I am going to talk about gender and sexuality choices which are shaped by society. I am going to talk about the painful, bitter conflict about sexuality which is vexing us especially in the United States, and which we are imposing on the rest of the world. We will explore several different sexual choices, some have been around since the beginning of time, while others seem to be new to us all. The angry, hurtful debate in this country about whether we have the right to our own choices and should our legal and social structures be ââ¬Å"gay, bi, tri-affirmingâ⬠, or should we reject these aspect as part of our society. In order to be happy, in order to develop the capacities God has given us and in order to make the world the manifestation of justice that God wants it to be, we need to change the shape of society and change our understanding of our own selves. First you need to know the difference between gender and sexuality before we proceed. For many this seems to be a touchy subject. Gender is a range of characteristics of feminity and masculinity. Gender refers to the state of being male or female. ââ¬Å"Genderâ⬠is now commonly used even to refer to the physical anatomy. Gender begins to be formed from the time a child is born. beginning with the obligatory pink and blue blanket, gender is implicated in everything we do. From the cloths we wear to the food we eat to the types of work we do, sex role differentiation, and pressure to confirm to the box of gender. Gender socialization starts at childhood and pretty much goes on until death. As a result of the pervasive attention that we give to gender, gender is pretty much implicated in everything we do. Until recently, homosexuality was considered strictly taboo. If an individual was homosexual, this revelation was considered a grave secret to be kept from all family, friends, and society at large. However, it seems that society has begun to accept this lifestyle by allowing same sex couples some of the rights given to heterosexual couples. I finally yielded to the pressure from my family and healthcare providers and I began the cancer treatments last year. I had to go to the hospital many times, and the treatments I received made me tired and weak. My situation was worse because of my weak immune system. I missed school for many days. The pain I felt was immeasurable and I could not compare it to anything I have ever experienced. It was during this time that I realized the value and benefits of having genuine friends. They would visit me often at home, and they would make the time to study with me during the weekends. I was determined to finish high school and graduate at the same time with them, and I put a lot of dedication in my studies at home. I did not attend classes, and I missed the opportunity of learning, as the others were learning. Although I took the time to study on my own, I knew that I could not compare this with the classroom experience. I did not have the time to go to the library or to use the learning resources that were available to the other students. All these struggles and challenges affected my experience through school. Since I began the treatments, I have noticed great improvements in my health. The first few months in my final year were tough, as I had to catch up with my classmates. My dedication finally paid off. I am in the top high school in Baltimore, and securing a good grade is a reflection of the hard work and dedication that I put because there is much competition. My experience with cancer and the struggles I faced made me realize that a person can accomplish anything if he or she determines to work with diligence and dedication. It made me resolve to work harder to fulfill my lifeââ¬â¢s dreams. An effective leader must demonstrate authority matched with collaboration. When identifying leadership potential, it is best to train multiple individuals in the skills that need development. This creates more flexibility. Substantial gateway for the top of an organizationââ¬â¢s structure is to merge with the lower part of managers that apply quality leadership principles to them, have a better effect on how they want the culture of their company to become. Leading by example and effective communication are key tools that are needed to be an effective leader. Once a manager sets the pace for the culture he or she wants, then, they have to get others on board with their plans for the direction they want to go. A manager has the ability to hire the individuals that fit into the company culture. Being a manager does not always mean that they earned their position based on their leadership skills. However, a good manager has the ability to be more of a people person and actually listens to what their employees have to say while implementing the ideas of their employees, creating a culture for their organization. A culture change does not happen overnight and can be a lengthy process if not handled correctly. Culture change does come from within and requires the constant effort of everyone involved while having the same goals. The goals need to be clearly defined and acceptable by all who are involved with the manager leading from the front to be able to guide the change in the right direction. Creating cultural change and taking the time to groom their subordinates to become better leaders in the process is a great practice to start from the beginning. A good manager knows how to utilize control mechanisms that are necessary for a business to run properly. This allows for the goals of the business to be met and determine if the employees are on the right path to reach the goals the company has set for them. The three main managerial controls are bureaucratic, clan and market. Bureaucratic control is a type of authoritative control by creating regulations, standards, and a basic behavior for employees to follow. Companies can utilize Bureaucratic control in a way which could help save the company time when planningà strategies to reach their goals. Managers would plan the goals and how to reach them and then relay the strategy to their employees allowing for fewer people to be involved and lessen the time making the plans. Clan control is the opposite of the Bureaucratic control because it does not have a set of rules or guidelines for employees to follow. Rather than tell employees how to do their job, the company trusts the employees will do what they are supposed to do and will do it well. By utilizing clan control, employers may be able to gain additional goals or ideas on how to reach the goals that have been set because they have the input of their employees as well during the planning process. Market control is more along the lines of Bureaucratic control because there are regulations or standards placed upon the work the employees do. Analyzing the economic information received for the company does this. By using market control, managers would analyze data received to create strategies on goals the company has set. A diversified workforce is one of the most successful strategies in gaining and retaining a competitive advantage. Since the labor force has become diverse, recruitment of the differencing population also assists in attracting a wider consumer base, which in turn the company becomes more successful. Organizations must understand that diversity begins with valuing differences and believing that a difference does not mean better or worse -just different (Johnston, 2013). And differences can range from seen differences like race, color, gender, age, and physical ability to the unseen difference such as education, social status, religious beliefs, and work experience. Recruitment of a diverse labor force definitely takes a ââ¬Ëwelcomingââ¬â¢ approach. Establishing a universal work environment from consequences for behavior, to photos in a hallway that depict the organizations acceptance and inclusion of diversity; shows employees that even though they come from different backgrounds theyââ¬â¢re part of a single team that is committed to goals of the company. Managers who are affective in managing diversity will have a work force that is more creative, innovative, and better able to solve problems. This is due to the fact that, since people come from different backgrounds they also hold different perspectives on issues. When organizations realize that differences should not just be merely tolerated but valued; then employees become more loyal, productive, and committed. More and more organizations are leveraging diversity; a study by the Workà Diversity Network, a national network of professionals and major companies working for diversity in the workplace, stated that women and ethnic minorities represented 70% of new entrants in 2004. In addition, 43% of the workforce was non-Caucasian in 2008 (Clark, 2013). A diversified organization relates to everyone, applies to most situations, and impacts the continued and future success of a business. In conclusion, businesses take action on the management team, so that their businessââ¬â¢ can run smoothly. The four types of leaderships include organizational leadership, organizational culture, managerial control and leveraging diversity. Managers must be able to coordinate workers, and encourage workers to mature into the absolute best employees and present an outcome of a successful team. The businesses take control to put strategies into place; therefore business will have a flowing, well-trained management team.
